The Empowered Manager: Positive Political Skills at Work ReviewBlock gets to the bottom of what leadership is all about -- Love and Trust. Love for one another, the love to serve, the love to help others rise. The courage to do what would cause traditional, stoic managers to turn their noses up and jeer. His words, however taboo by traditional management standards, are priceless. I always felt this way, but was so glad to see Block put it in print. I realized I was not crazy after all! My ideas were not so weird or unconventional :-) There is so much more. READ THIS BOOK!The Empowered Manager: Positive Political Skills at Work Overview

Coaching for Performance (People Skills for Professionals) ReviewThis book, now in its third edition, is the grandfather of coaching books and approaches. Much of what has come to be known as professional business coaching came from Timothy Gallway and Whitmore's sports training techniques. As such, the book provides a simple foundation for coaching based on the context of awareness and responsibility through asking questions and listening. He presents the G R O W model of coaching - Goal, Reality, Option, Will - as a format for coaching sessions.
The book begins with a few foundational beliefs of coaches. Unlike old models of management that work from the "carrot and stick" approach, a coach believes in the potential of the client. Whitmore believes that people are only able to change only that which they are aware. Responsibility must stay with the client if they are to perform. Questions raise awareness and yet maintain the client's responsibility. If the coach tells the coachee something, awareness may increase slightly, but responsibility in now in the hands of the coach, the source of the information. Questions cause the client to pay attention to their actions, think at higher levels, and provide feedback for the coach to work from.
The G R O W model provides a sequence of questioning and for the coaching session. A coach starts with the client's goal. Either an end goal, like "retire at age 45," or a performance goal, such as "write a new training manual by December." After further clarifying the goal the coach can move on to the current reality of the situation. Asking such questions as: What have you done on the manual up to now? What are the needs that you think a manual might help? What has kept you from finishing the manual these past two years? Options are then generated from the client as to how they can achieve their goal. Finally, What will you do? Whitmore builds several checks and balances into this last step to ensure performance.
The final section of the book is new territory in this 3rd edition. Coaching used to be about performance - doing, acheivement. In the past few years coaching has moved to underlaying motivations of personal fulfillment: the "why" underneath the desire to achieve performance goals. Whitmore includes new chapters on coaching for purpose, getting to life's meaning.

Of the dozen books on coaching that I own, this one has consistently been the book I refer back to as I try to explain to someone what is coaching: Believe in the potential of people; raise awareness and maintain responsibility through questions and listening; and follow the GROW model. All are the essence of good coaching.Coaching for Performance (People Skills for Professionals) Overview

The HR Scorecard: Linking People, Strategy, and Performance ReviewAs a seasoned HR professional, I have spent the last decade looking for the "Holy Grail" of H.R. Metrics. My quest is not over after reading The HR Scorecard, but the book presented many helpful concepts and tools that we can use to measure the effectiveness of HR as a function, to measure R.O.I. on talent and talent initiatives, to measure the impact of HR on organizational performance, and as a basis for business case development of our deliverables.
Three well respected thought leaders in the HR field have conducted extensive research of more than 2500 companies to uncover a model for implementing HR strategy and measuring results. If fully employed HR will deliver results linked to higher functional and organizational performance.
To transform the structure of HR into a strategic function, HR leaders must:
1.Clearly define the business strategy.
2.Build a business case for HR as a strategic asset.
3.Create a strategy map (with leading and lagging indicators, and tangibles and intangibles.)
4.Identify HR Deliverables within the strategy map.
5.Align the HR architecture with HR deliverables.
6.Design the strategic measurement System.
7.Implement management by measurement.
The concepts in this book are useful but may not be practical for all HR leaders. This book is for organizations that have the resources to implement an in-depth system of measuring their HR performance. It is not a way to create a simple snapshot to be included in business reviews. While the authors suggest using no more than 25 measures so as not to create a burdensome systems, many of the examples in the book are quite complex and can by used only by the largest of organizations. It is also difficult to pick just a few efficiency measures and performance drivers from the comprehesive list prepared by the authors.
Real life examples of scorecards are shown from organizations such as Verizon/GTE, General Mills, and General Electric. While these examples can help any size HR department think through how to measure the performance of their function, I would like to see a smaller organization profiled with more simple measures.
This book should be in the library of all serious HR practitioners. It is well written, well researched, and well presented. If the tools and concepts are implemented, the HR function can rise to a new level. For those in smaller organizations, a few HR efficiency measures can be gleaned to build a simpler scorecard based on the key HR deliverables for the enterprise. The HR Scorecard: Linking People, Strategy, and Performance Overview

Reframing Organizations: Artistry, Choice and Leadership (JOSSEY-BASS BUSINESS & MANAGEMENT SERIES) ReviewReframing Organizations is considered by many to be a modern masterpiece. Today it is used as a class textbook by some major universities in their management and leadership classes. Bolman & Deal encourage leaders to step back and re-examine the operation of their organization through the use of various frames or windows. These different lenses can bring organizational life into a different or clearer focus. They allow the leader to view the workplace from different images to make judgments, gather information and get things done. The authors label four windows and name them the structural, human resource, political and symbolic frames. The purpose of the book is to examine the elements and advantages of the four frames presented by Bolman & Deal. The end result is that we learn the importance of stepping back and looking at a situation from more than a single pane of glass. This is vitally important because most of us have the tendency to look at situations or problems from a limited narrow perspective, and this hinders our ability to be effective and visionary leaders.
The Structural Frame attempts to look at the social context of work and not simply at the individual. Once an organization designates specific roles for employees, the next decision is to form or group them into working units. Coordination and control of these various groups are achieved either vertically or laterally. The best structure depends on the organization's environment, goals and strategies. Bolman & Deal list six assumptions behind the Structural Frame. 1) Organizations exist to achieve established goals and objectives. 2) Organizations work best when rationality prevails over personal preferences and external pressures. 3) Structures must be designed to fit organizational circumstances. 4) Organizations increase efficiency and enhance performance through specialization and division of labor. 5) Appropriate forms of coordination and control are essential to ensuring that individuals and units work together in the service of organizational goals. 6) Problems and performance gaps arise from structural deficiencies and can be remedied through restructuring.
The Human Resource Frame is another window to bring an organization into a unique focus. It views an organization like a large extended family. From this perspective, an organization is inhabited by individuals. These individuals have needs, prejudices, feelings, limitations and skills. The goal of the leader is to mold the organization to meet the needs of its people. The leader will seek to merge the peoples' need to feel good about what they are doing with the ability to effectively get the job done. Bolman & Deal state that the key to this window is a "sensitive understanding of people and their symbiotic relationship with organizations."
The Political Frame is a window that looks at the workplace as a jungle. This may not sound pretty but the reality is that "it is a jungle out there". It is a competitive environment or contest in which different people compete for power and limited resources. Reframing Organizations recognizes the work environment is one of rampant conflict immersed in negotiation, bargaining, compromise and coercion. Bolman & Deal offer five propositions as a summary of this frame. 1) Organizations are coalitions of various individuals and interest groups. 2) There are enduring differences among coalition members in values, beliefs, information, interests, and perceptions of reality. 3) Most important decisions involve the allocation of scarce resources and what gets done. 4) Scarce resources and enduring differences give conflict a central role in organizational dynamics and typically make power the most important resource. 5) Goals and decisions emerge from bargaining, negotiation, and jockeying for position among different stakeholders. Unfortunately, this is truly the business and social world most of us live in.
The Symbolic Frame is a powerful window that builds on cultural and social anthropology. It views organizations as carnivals, theaters or tribes. An organization is a unique culture driven by stories, ceremonies, rituals and heroes. This is in contrast to an organization being driven by rules, authority or policies. The organization is analogous to a theater. With this theater, various actors play their respective roles in the drama and the audience forms its own impressions of what is seen on the stage. The Symbolic Frame also looks at team building in a different light. It views the development of high-performing teams as a spiritual network also enhanced by rituals, ceremonies and myths. One does not need to look far to discover these symbols. They exist from the proverbial "corner office", to corporate seals, to the camaraderie of military units.
The four windows or frames presented by Bolman & Deal allow a leader to see events in new ways and to shift perspective. The use of the multiple frames can assist the leader to see and understand more broadly the problems and potential solutions available. It encourages the leader to think flexibly about their organization and opens various opportunities to the leader to view events from multiple angles. Reframing Organizations is the kind of book that forces you to view organizational life from a different viewpoint and new reality.Reframing Organizations: Artistry, Choice and Leadership (JOSSEY-BASS BUSINESS & MANAGEMENT SERIES) Overview

Topgrading: How Leading Companies Win by Hiring, Coaching, and Keeping the Best People, Revised and Updated Edition Review"Topgrading" does have some insights, that are of some value, but keep in mind that this book is also a marketing tool for the author's services. The ideas here are not necessarily new; they're certainly not earth-shattering. The 'tool' for interviewing is most unlikely to be used by people in the real world, in HR or in the position of making a hiring decision. It is unweildy, excessivly long, and absolutely dependent on the ability of the interviewer to accurately evaluate the responses of the candidates. It is absurd to presume or assume that everyone -maybe even anyone- who reads this book will come away with that talent. I certainly would not want to make my company's growth and/or survival dependent on someone's consistent ability to accurately evaluate qualifications -and "quality"- over the course of using this 2-1/2 hour-long interview tool.
I also question whether or not the best candidates wouldn't get up and leave in disgust, or run as fast as they can from a company that would use this kind of interviewing tool.
The tone of the interviewing methodology seems, to me, to be adversarial and condescending, which will not generate the most accurate eveidence of talent of fit with a given organization. This is tedious, and excessive. It would not take a genius to BS his or her way into giving impressive answers. I question whether or not candidates, the best candidates especially, would not be offended at being asked these questions. I can imagine that candidates who are desperate would be happy to sit through this 'therapy session', but real professionals would more likely determine that a company using this method would not be a good fit. If you believe in making your candidates run a gauntlet of pain and fire, then be honest: set that up. The tool that is touted in "Topgrading" is at least equally as difficult for the interviewer as for the interviewee, especially given that the interviewer is expected to conduct multiple such interviews, while a candidate will endure only one interview. Can you really rely on the accuracy of the last interview of the day as compared to the first or second?
Despite claims for gaining special insight through use of this process, there is nothing special or unique here, other than the mass of what amounts to typical HR questions piled into one interview. The real 'secret' and value is in the ability, again, of the interviewer to assign purely subjective qualitative judgements to the answers. That's scary. It's not any more reliable, nor any more safe than any other systematic hiring approach that takes a little care and a little common sense.
I think most people who find themselves initially impressed are those who have not put much thought into hiring (the interview process) before now, and there is, therefore, a level of excitement at "discovering" a systematic approach. Anyone looking for a magic bullet for interviewing and hiring will think this is it for awhile, but they probably would have thought the same thing if they'd picked up 'that other book' instead.
The general ideas can best be adapted to specific needs, and can best be reduced in size. Add this to your library (or don't), and find the seeds of value in the book (or just bypass it altogether), but don't believe that this is the one true way. It isn't.Topgrading: How Leading Companies Win by Hiring, Coaching, and Keeping the Best People, Revised and Updated Edition Overview

The ASTD Training and Development Handbook: A Guide to Human Resource Development ReviewThe Handbook is arranged to cover almost all aspects of Training & Development. The topics are carefully selected and their authors picked from among the top names in their respective fields and therefore, the chapters are focused, targeted and provide the right mix of information and practical guidelines.
Each chapter addresses a single topic (like corporate universities, customer service training, leadership development, etc.) and is written in a straight-forward manner at the right depth making them easy to read and the perfect introduction to the topic without losing it's functionality as a reference.
No T&D professional should go without this book whether as a reference and a quick source of information when memory will just not oblige or an informative and valuable resource for information and ideas.
The Handbook is divided into 5 Sections:
1) The Training & development Function - Covering such topics as the learning organization, history of training and cost accounting for training.
2) Program Design & Development - The chapters on ISD; HPT; Adult Learning; & Evaluation are brilliantly written. I keep on going back to them again and again.
3) Media & methods - Includes some good case studies as well as Thiagi's excellent chapter on instructional games.
4) Training Applications - This is a brilliant discussion of almost all training topics that you might come across.
5) Resources - While these might be a little dated, they are still quite useful.
Check the table of Contents and some of the samples in the pages so obligingly provided by Amazon.com and don't be deterred by the length or the price of the book. This book is worth every cent and will last you long after you have forgotten the cost. The ASTD Training and Development Handbook: A Guide to Human Resource Development Overview
